ANALYSIS OF HUMAN RESOURCE INFORMATION MANAGEMENT PROCESSES IN DISTRIBUTED PROJECT TEAMS OF INFORMATION AND COMMUNICATION TECHNOLOGY ENTERPRISES
Abstract
The article
examines the theoretical and practical aspects of human resource management in distributed
project teams of information and communication technology (ICT) enterprises within the context of
digital transformation and labor market globalization. The relevance of the topic is substantiated: according to Upwork (2024), over 71% of ICT enterprises have transitioned to distributed work
formats, while Ukraine's IT services market reached $6.4 billion in 2024, contributing 4.4% to the
country's GDP. The dynamics of remote and hybrid employment forms in the industry for 2020–
2024 are analyzed: the share of fully remote employment increased from 41% to 71%, while the
office-based format declined from 41% to 8%. A classification of ICT enterprises based on four
characteristics is proposed: scale, service delivery model, degree of geographical distribution, and
the level of digitalization of HR processes. Key human resource management challenges are
identified: talent retention (62% of HR managers), maintaining corporate culture remotely (58%),
effective communication (52%), and objective performance evaluation (49%). A comparative
analysis of office-based and distributed management models was conducted, demonstrating the
advantages of the latter: productivity is 18% higher, employee satisfaction is 24% higher, and staff
turnover is 40% lower. A structural-functional model for information support of human resource
management has been developed, which encompasses HCM platforms, ATS systems, performance
management tools, communication platforms, HR analytics, and LMS. A system of eight KPIs with
industry benchmarks is proposed to evaluate the effectiveness of HR processes in distributed teams.
